In recent years, Diversity and Inclusion (D&I) have become central themes in corporate strategies, both as ethical imperatives and as drivers of competitive advantage. However, despite increasing attention to D&I, a significant gap often persists between corporate policies and employees' actual experiences. This thesis investigates gender equality within organizations through an empirical, qualitative study aimed at analyzing perceptions of gender dynamics, inclusion, and equity in the workplace. The research focuses on two case studies: Elah Dufour Novi S.p.A., a leading company in the Italian confectionery industry, and Smurfit Westrock Plc, a global paper-based packaging manufacturer. These companies differ in size, organizational structure, and cultural context, allowing for a comparative analysis of gender-related practices in different corporate environments. The study adopts a phenomenological approach, using semi-structured interviews with employees across various organizational levels to explore how gender equality is perceived and experienced. Key variables examined include the gender pay gap, the glass ceiling, work-life balance, and female representation in leadership roles. The research also evaluates how effectively corporate D&I policies are implemented and whether they translate into meaningful and inclusive practices. Findings aim to bridge the gap between declared policies and organizational realities, offering insights into how corporate culture shapes and influences gender equity. Ultimately, the thesis contributes to the broader discourse on how businesses can foster a genuinely inclusive environment where gender diversity is valued and leveraged to enhance organizational performance and well-being.
Negli ultimi anni, la Diversità e l’Inclusione (D&I) sono diventate tematiche centrali nelle strategie aziendali, sia come principi etici sia come leve di vantaggio competitivo. Questa tesi indaga la parità di genere nelle organizzazioni attraverso uno studio empirico e qualitativo volto ad analizzare la percezione delle dinamiche di genere, dell’inclusione e dell’equità nel contesto lavorativo. La ricerca si concentra su due casi studio: Elah Dufour Novi S.p.A., azienda leader nel settore dolciario italiano, e Smurfit Westrock Plc, produttore globale di imballaggi a base carta. Le due realtà, diverse per dimensioni, struttura organizzativa e contesto culturale, permettono un’analisi comparativa delle pratiche legate al genere in ambienti aziendali differenti. Lo studio adotta un approccio fenomenologico, attraverso interviste semi-strutturate a dipendenti di vari livelli gerarchici, per esplorare come viene percepita e vissuta la parità di genere. Le principali variabili analizzate includono il gender pay gap, il glass ceiling, il work-life balance e la rappresentanza femminile nei ruoli di leadership. La ricerca valuta inoltre l’efficacia delle politiche aziendali in materia di D&I, verificando se esse si traducano in pratiche significative e realmente inclusive. I risultati intendono colmare il divario tra politiche dichiarate e realtà organizzative, offrendo spunti di riflessione su come la cultura aziendale influenzi la promozione della parità di genere. In ultima analisi, la tesi contribuisce al dibattito su come le imprese possano evolvere verso un ambiente realmente inclusivo, in cui la diversità di genere sia valorizzata e messa a servizio del benessere organizzativo e della performance collettiva
