The thesis analyzes the role of artificial intelligence in HRM processes, with particular attention to strategic workforce planning. In a context marked by digital transformation, increasing organizational complexity, and a widening skills gap, human resource management represents a central challenge for companies. The research investigates how AI is used to support workforce planning activities, highlighting the opportunities and critical issues that emerged from the Intesa Sanpaolo case. The thesis develops the topic through a literature review and the development of a case study. The data collection tool used is an interview with Dr. Cristiano Chiadò Piat, Head of People and Digital Transformation, which made it possible to observe in concrete terms the process of AI adoption in support of people management. The results show that AI can make the HR function more efficient, data-driven, and strategic, contributing to the identification of future skills needs, the management of the skills gap, and the guidance of reskilling and upskilling pathways. At the same time, critical issues emerge concerning transparency, ethics, and the centrality of the human role. In conclusion, the thesis shows that AI represents a valuable resource for companies, provided that it is implemented according to a human-centered approach, as a support for—not a replacement of—human work.
La tesi analizza il ruolo dell’intelligenza artificiale nei processi di HRM, con particolare attenzione alla pianificazione strategica della forza lavoro. In un contesto segnato da trasformazione digitale, crescente complessità organizzativa e ampliamento dello skill gap, la gestione delle risorse umane rappresenta una sfida centrale per le imprese. La ricerca indaga come l’AI venga utilizzata a supporto delle attività di workforce planning, evidenziando opportunità e criticità emerse dal caso Intesa Sanpaolo. La tesi sviluppa il tema attraverso l’analisi della letteratura e lo sviluppo di un case study. Lo strumento di raccolta dati utilizzato è un’intervista al dottor Cristiano Chiadò Piat, responsabile dell’area People and Digital Transformation, che ha permesso di osservare concretamente il percorso di adozione dell’AI a supporto della gestione delle persone. I risultati mostrano che l’AI può rendere la funzione HR più efficiente, data-driven e strategica, contribuendo all’identificazione dei fabbisogni futuri di competenze, alla gestione dello skill gap e all’orientamento dei percorsi di reskilling e upskilling. Al tempo stesso, emergono criticità legate alla trasparenza, all’etica e alla centralità del ruolo umano. In conclusione la tesi mostra come l’AI rappresenta una risorsa preziosa per le imprese, purché sia implementata secondo una logica human-centered, come supporto e non sostituzione del lavoro umano.
