This study focuses on understanding the factors that may influence candidates’ perceptions of artificial intelligence in recruitment and personnel selection processes and their impact on candidates’ intention to apply. In particular, the research analyzes the influence of Attitude towards AI, AI Familiarity, and AI Trust on Intention to Apply in AI recruiting contexts, also considering the possible moderating effect of AI Anxiety. To answer the research questions, an empirical study was conducted through a questionnaire survey. The collected data were subsequently analyzed through multiple regression analysis and moderation analysis using STATA software. The results show positive relationships between the independent variables considered and Intention to Apply, consistently with previous literature. However, these relationships are not statistically significant in the full model. Moderation analyses also reveal marginal significance in the relationships between AI Familiarity and AI Anxiety and between AI Trust and AI Anxiety, suggesting that familiarity and trust may partially mitigate the negative effects of anxiety toward artificial intelligence. Overall, the study highlights the importance of considering not only the technical and organizational aspects of AI recruiting, but also candidates’ perceptions and psychological reactions toward the use of artificial intelligence in selection processes.
Il presente studio si concentra sulla comprensione degli elementi che possono influenzare le percezioni dei candidati nei confronti dell’intelligenza artificiale nei processi di reclutamento e selezione del personale e che possono avere un impatto sulla loro intenzione a candidarsi. In particolare, la ricerca analizza l’influenza delle variabili Attitude towards AI, AI Familiarity ed AI Trust sull’Intention to Apply nei contesti di AI recruiting, considerando inoltre il possibile effetto moderatore dell’AI Anxiety. Per rispondere alle domande di ricerca è stata condotta un’indagine empirica tramite questionario, successivamente esaminata attraverso analisi di regressione multipla e analisi di moderazione mediante il software STATA. I risultati evidenziano relazioni positive tra le variabili indipendenti considerate e l’Intention to Apply, coerentemente con quanto ipotizzato dalla letteratura. Tuttavia, tali relazioni non risultano statisticamente significative nel modello completo. Le analisi di moderazione mostrano inoltre una significatività marginale nelle relazioni AI Familiarity x AI Anxiety e AI Trust x AI Anxiety, suggerendo che familiarity e trust possano attenuare, almeno parzialmente, gli effetti negativi dell’anxiety nei confronti dell’intelligenza artificiale. Nel complesso, lo studio evidenzia l’importanza di considerare non soltanto gli aspetti tecnici e organizzativi dell’AI recruiting, ma anche le percezioni e le reazioni psicologiche dei candidati nei confronti dell’utilizzo dell’intelligenza artificiale nei processi di selezione.
