Organizational change currently represents one of the main challenges for organizations, which are called to operate within increasingly complex, dynamic environments characterized by continuous regulatory, economic, and social changes. This need is particularly relevant in the non-profit sector, where the necessity to innovate processes, structures, and management models must necessarily be balanced with safeguarding the institutional mission and the founding values of the organization.This thesis aims to analyze the phenomenon of organizational change, exploring its main interpretative theories, the benefits it can generate, and the resistance that frequently hinders its implementation, with specific reference to non-profit organizations. The objective is to understand how transformation processes can be effectively managed, leveraging human contribution and preserving the identity of the involved organizations.The first chapter examines the theoretical foundations of organizational change, starting from the definition of the concept and its evolution over time. Subsequently, some of the main change management models in the literature are analyzed, including Lewin's model, Kotter's eight-stage model, the ADKAR model, McKinsey's 7S framework, the 4Ps model, and the Rebora and Minelli model, highlighting their characteristics, purposes, and areas of application.The second chapter delves into the reasons that drive organizations to initiate change processes, with particular attention to the Third Sector context. It analyzes the strategic, operational, cultural, and relational advantages deriving from organizational change, as well as the main forms of resistance that can emerge at individual and collective levels. The chapter also focuses on the central role of people in transformation processes and on the tools and methodologies most commonly used to foster the acceptance of change, including internal communication, training, digitalization, continuous monitoring, and organizational culture management.The third chapter applies the theoretical framework developed in the first two chapters to the case of the works of the Orionine Religious Province "Mother of Divine Providence" (Madre della Divina Provvidenza). Through the analysis of the Province's organizational structure, the challenges currently faced, and the transformations underway, the study examines the benefits, criticalities, and resistance associated with change processes. Special attention is dedicated to the progressive involvement of laypeople in the management of the works, internal reorganization paths, and the prospects related to a potential entry into the Third Sector. The analysis is further deepened through the contribution of testimonies gathered from individuals directly involved in managing the works.The study highlights that the success of change processes does not depend exclusively on adopting new structures or procedures, but primarily requires the ability to engage people, leverage their skills, and build a shared vision of the future. In particular, within religious and non-profit organizations, the sustainability of change appears strictly linked to the ability to combine organizational innovation, value identity, and loyalty to the institutional mission.
Il cambiamento organizzativo rappresenta oggi una delle principali sfide per le organizzazioni, chiamate a confrontarsi con contesti sempre più complessi, dinamici e caratterizzati da continui mutamenti normativi, economici e sociali. Tale esigenza risulta particolarmente rilevante nel settore non-profit, dove la necessità di innovare processi, strutture e modelli gestionali deve necessariamente conciliarsi con la tutela della missione istituzionale e dei valori fondanti dell'organizzazione. La presente tesi si propone di analizzare il fenomeno del cambiamento organizzativo, approfondendone le principali teorie interpretative, i benefici che esso può generare e le resistenze che frequentemente ne ostacolano l'attuazione, con particolare riferimento alle organizzazioni non-profit. L'obiettivo è comprendere come i processi di trasformazione possano essere gestiti in modo efficace, valorizzando il contributo delle persone e preservando l'identità delle organizzazioni coinvolte. Nel primo capitolo vengono esaminati i fondamenti teorici del cambiamento organizzativo, partendo dalla definizione del concetto e dalla sua evoluzione nel tempo. Successivamente vengono analizzati alcuni tra i principali modelli di change management presenti in letteratura, tra cui il modello di Lewin, il modello a otto fasi di Kotter, il modello ADKAR, il framework delle 7S di McKinsey, il modello delle 4P e il modello di Rebora e Minelli, evidenziandone caratteristiche, finalità e ambiti applicativi. Il secondo capitolo approfondisce le motivazioni che spingono le organizzazioni ad avviare processi di cambiamento, con particolare attenzione al contesto del Terzo settore. Vengono analizzati i vantaggi strategici, operativi, culturali e relazionali derivanti dal cambiamento organizzativo, nonché le principali forme di resistenza che possono emergere a livello individuale e collettivo. Il capitolo si sofferma inoltre sul ruolo centrale delle persone nei processi di trasformazione e sugli strumenti e le metodologie maggiormente utilizzati per favorire l'accettazione del cambiamento, tra cui la comunicazione interna, la formazione, la digitalizzazione, il monitoraggio continuo e la gestione della cultura organizzativa. Il terzo capitolo applica il quadro teorico sviluppato nei primi due capitoli al caso delle opere della Provincia Religiosa orionina "Madre della Divina Provvidenza". Attraverso l'analisi della struttura organizzativa della Provincia, delle sfide attualmente affrontate e delle trasformazioni in atto, vengono esaminati i vantaggi, le criticità e le resistenze connesse ai processi di cambiamento. Particolare attenzione è dedicata al progressivo coinvolgimento dei laici nella gestione delle opere, ai percorsi di riorganizzazione interna e alle prospettive legate all'eventuale ingresso nel Terzo settore. L'analisi viene ulteriormente approfondita attraverso il contributo delle testimonianze raccolte presso figure direttamente coinvolte nella gestione delle opere. Lo studio evidenzia come il successo dei processi di cambiamento non dipenda esclusivamente dall'adozione di nuove strutture o procedure, ma richieda soprattutto la capacità di coinvolgere le persone, valorizzarne le competenze e costruire una visione condivisa del futuro. In particolare, nelle organizzazioni di matrice religiosa e non-profit, la sostenibilità del cambiamento appare strettamente legata alla capacità di coniugare innovazione organizzativa, identità valoriale e fedeltà alla missione istituzionale.
