This thesis investigates how female leadership manifests in practice and which elements determine its success, through a comparative analysis of two Italian cases: Elisabetta Franchi, entrepreneur in the fashion industry, and Cristina Scocchia, manager with an international career. The study adopts a qualitative-descriptive methodology, combining an extensive literature review on leadership theories and gender barriers with public narrative analysis of the two cases. The research highlights that female leadership styles, characterized in literature as participative, inclusive, and transformational, manifest differently depending on the organizational context and individual adaptation strategies. Both leaders have achieved extraordinary results but have had to overcome structural and cultural barriers such as glass ceiling, glass cliff, and double bind. While Franchi adopted a distancing strategy (queen bee phenomenon), Scocchia embraced a gender-neutral narrative. Their success, rather than proving the existence of a replicable model, reveals that female leadership remains an exceptional path requiring constant demonstration of superiority. The thesis concludes that the real challenge is not multiplying individual exceptions, but transforming the organizational system to make female leadership a normal, ordinary phenomenon.
La presente tesi indaga come la leadership femminile si manifesti nella pratica lavorativa e quali elementi ne determinino il successo, attraverso un'analisi comparativa di due casi italiani: Elisabetta Franchi, imprenditrice nel settore della moda, e Cristina Scocchia, manager con una carriera internazionale. Lo studio adotta una metodologia qualitativo-descrittiva, combinando un'approfondita revisione della letteratura sulle teorie della leadership e sulle barriere di genere con l'analisi della narrazione pubblica dei due casi. La ricerca evidenzia che gli stili di leadership femminile, descritti in letteratura come partecipativi, inclusivi e trasformazionali, si manifestano in modo diverso a seconda del contesto organizzativo e delle strategie di adattamento individuali. Entrambe le leader hanno ottenuto risultati straordinari ma hanno dovuto superare barriere strutturali e culturali come il soffitto di cristallo, la scogliera di cristallo e il doppio vincolo. Mentre Franchi ha adottato una strategia di distanziamento (fenomeno dell'ape regina), Scocchia ha abbracciato una narrazione neutra rispetto al genere. Il loro successo, più che dimostrare l'esistenza di un modello replicabile, rivela che la leadership femminile rimane un percorso eccezionale che richiede una costante dimostrazione di superiorità. La tesi conclude che la vera sfida non è moltiplicare le eccezioni individuali, ma trasformare il sistema organizzativo per rendere la leadership femminile un fenomeno normale e ordinario.
