The growing diffusion of Artificial Intelligence (AI) in recruitment and selection processes expands organisations’ capacity to process large volumes of information, automate certain activities, and support HR professionals’ work. At the same time, its use raises questions about output reliability, transparency, and diversity, equity, and inclusion (DEI). This thesis examines how AI is used, piloted, or evaluated across the stages of an organisation’s selection process; how its outputs are integrated with professional judgement; the opportunities and concerns perceived in relation to DEI; and the conditions considered necessary for its responsible use. The study adopted an exploratory qualitative design based on five semi-structured interviews with HR professionals. The findings show that AI is mainly used to draft and revise job descriptions, support candidate sourcing, conduct preliminary screening and rank applications, prepare interview questions, and summarise assessment reports. The main perceived benefits are time savings, improved information management, and a starting point for professional work. However, these benefits depend on input quality, contextualisation, professional verification, and correcting outputs. The implications for DEI are perceived as ambivalent: standardisation may promote procedural consistency, but rigid criteria, keyword-based filters, unrepresentative data, and inappropriate instructions may reduce the visibility of atypical profiles and reproduce existing biases. Overall, the findings point to a selective, augmentative, and human-supervised configuration of AI integration, in which AI supports professional work without replacing human judgement and accountability. Abstract
